Mediating Conflict

Penjelasan (ID)

Saat dua pihak buntu, peran penengah (mediator) bukan memihak, melainkan mengubah dinamika percakapan. Tiga gerakan kuncinya: deeskalasi, reframing posisi menjadi kepentingan, dan membangun titik temu.

1. Deeskalasi. Akui emosi tanpa menilai siapa benar: "I can see why that would be frustrating." Turunkan suhu sebelum menyentuh substansi.

2. Reframing: posisi → kepentingan. Posisi adalah apa yang orang minta ("We won't move from Friday"). Kepentingan adalah mengapa mereka memintanya ("…karena tim kami butuh waktu uji coba"). Penengah menggali "mengapa" itu:

Setelah kepentingan terbuka, sering muncul solusi yang tak terlihat dari level posisi.

3. Membangun common ground. Gunakan bahasa inklusif ("let's", "we", "both"): "Let's try to find some common ground." / "There's a version of this where you're both right."

Tip netralitas: Hindari kata "but" yang menyalahkan. Ganti dengan "and" atau "what I'm hearing is…". Sebagai penengah, parafrasekan kedua sisi secara adil sebelum mengarahkan ke solusi.

Bahasa penengah cenderung tenang, lambat, dan mengundang. Banyak pertanyaan terbuka ("What would need to be true for this to work for you?"), sedikit pernyataan menghakimi.

Lead (Dev, mediator)

Okay, let's take a step back. I can see why both of you are frustrated. Sam, can I ask you to hear Maya out first?

Engineering (Maya)

My worry is quality. If we ship something unstable, the client churns anyway.

Lead (Dev, mediator)

So what I'm hearing is, you both want the same outcome: a launch the client trusts. The Friday date is a position; the real interest is a credible release.

Product (Sam)

When you put it that way… the date isn't sacred. The client relationship is.

Lead (Dev, mediator)

Then let's find common ground. What if we ship a stable core on Friday and the rest a week later? There's a version where you're both right.

Engineering (Maya)

That, I can work with. A phased release I can stand behind.
